This dissertation investigates how different managerial leadership styles relate to employee performance, focusing on how these relationships change across organisations. A comparative study of organisations in Greece and the United Kingdom is used to investigate how the importance of different leadership styles changes across different environments. Looking on classical leadership theories (authoritarian, transactional and transformational) and Self Determination Theory (SDT), this study examines whether autonomy supportive leadership behaviours are more strongly associated with employee performance than traditional leadership styles, and whether these relationships vary across Greece and the United Kingdom.
A quantitative, cross sectional research design was employed using a structured questionnaire distributed to employees (N = 137; Greece n = 58; United Kingdom n = 79). Pearson correlations, and multiple linear regression, conducted both for the overall sample and separately for each country.
The findings indicate that leadership–performance relationships are depended on the applied environment rather than something that applied universally. Across the full sample, SDT based leadership identified as the strongest and most consistent predictor of employee performance when leadership styles were examined simultaneously. From the data collected in Greece, SDT based leadership remained the only statistically significant predictor, suggesting that leadership behaviours supporting autonomy, competence, and relational quality can make a difference within more hierarchical environments. In contrast, the United Kingdom data showed transactional leadership as the statistically significant predictor, highlighting the importance of role clarity, structured rewards, and accountability mechanisms in the United Kingdom’s environment.
Exploratory open-ended responses were analysed descriptively and shown that trust, clear communication, autonomy, and managerial support are key related items for performance, while micromanagement and lack of clarity were mainly referred as having a negative impact on performance. Overall, the study suggests that leadership effectiveness is the most strongly linked to performance via context‑dependent frameworks rather than one size fits all leadership models.

Στην παρούσα διατριβή εξετάζεται η σχέση μεταξύ διαφόρων στυλ ηγεσίας και απόδοσης εργαζομένων, μέσα από μια συγκριτική μελέτη οργανισμών στην Ελλάδα και το Ηνωμένο Βασίλειο. Αξιοποιώντας τις κλασικές θεωρίες της ηγεσίας (αυταρχική, συναλλακτική και μετασχηματιστική) και τη Θεωρία Αυτοπροσδιορισμού (Self Determination Theory – SDT), η μελέτη διερευνά κατά πόσο οι συμπεριφορές ηγεσίας επηρεάζουν την απόδοση των εργαζομένων, καθώς και αν οι σχέσεις αυτές διαφοροποιούνται ανάμεσα στην Ελλάδα και την Αγγλία.
Η έρευνα έγινε με τη χρήση δομημένου ερωτηματολογίου σε εργαζόμενους (n = 137, Ελλάδα n = 58 και Ηνωμένο Βασίλειο n = 79). Τα στυλ ηγεσίας (αυταρχικό, συναλλακτικό, μετασχηματιστικό και SDT based) και η απόδοση εργαζομένων μετρήθηκαν με κλίμακες Likert. Η ανάλυση περιλάμβανε στατιστικά στοιχεία, έλεγχο αξιοπιστίας (Cronbach’s alpha), συσχετίσεις Pearson και πολλαπλή γραμμική παλινδρόμηση τόσο για το συνολικό δείγμα όσο και ανά χώρα.
Τα αποτελέσματα δείχνουν στο συνολικό δείγμα, την SDT ηγεσία ως τον ισχυρότερο στατιστικά προβλεπτικό παράγοντα της απόδοσης. Στο ελληνικό υποδείγμα, η SDT ηγεσία ήταν ο μόνος στατιστικά σημαντικός παράγοντας, γεγονός που υποδηλώνει ιδιαίτερη σημασία των συμπεριφορών διοικητικής υποστήριξης σε πιο ιεραρχικά περιβάλλοντα. Αντίθετα, στο βρετανικό υποδείγμα, η συναλλακτική ηγεσία συνδέθηκε ισχυρότερα με την απόδοση, αναδεικνύοντας τον ρόλο της σαφήνειας, των ανταμοιβών και της λογοδοσίας.
Οι ανοικτές ερωτήσεις ανέδειξαν την εμπιστοσύνη, τη σαφή επικοινωνία, την αυτονομία και τη διοικητική υποστήριξη ως βασικούς ενισχυτικούς παράγοντες της απόδοσης, ενώ η μικροδιαχείριση και η έλλειψη σαφήνειας καταγράφηκαν ως ανασταλτικοί παράγοντες. Συνολικά, τα ευρήματα υποστηρίζουν ότι η αποτελεσματική ηγεσία εξαρτάται πληρέστερα μέσα από πολιτισμικά και ορηανωσιακά πλαίσια που αυτή ασκείται, παρά από καθολικά μοντέλα ηγεσίας.
